What should you consider when upskilling or reskilling?
1. Company strategy
Upskilling and reskilling must be a top-down effort. Employee growth must become an integral part of the company strategy and L&D must think together with top management. Both parties should align the vision for the future of the company, its strategic plans, priorities and objectives for the following years, with how talent will be supported to complete these.
Start defining the skills that the company requires to fulfill these objectives and vision. Apart from sought-after technical and digital skills, plus the ones required by your company based on industry, size and focus, also consider the increasing importance of soft skills.
McKinsey asserts that soft skills will be hugely important for thriving amid uncertainty and navigating continuous change. High-cognitive skills such as problem-solving, critical thinking, creativity, innovation or leadership, will become crucial. These are skills still difficult to replicate and automate with the help of technology.
2. The hybrid workplace
As we move towards a hybrid way of working, new ways of upskilling and reskilling will have to be devised to create a suitable learning environment that will elicit effective results.
Preferences regarding the working environment will of course depend. So consult both the employees and higher management, establish preferences and find a sweet spot that suits both parties.
Bear in mind that flexibility will be relevant not only for current employees, but also for attracting new talent with the right mindset, one that is adaptable to changes, has a growth mindset and is eager to upskill or reskill when necessary.
3. Pedagogy
To train the workforce in your company effectively, your strategy should be based on strong educational fundamentals. Hence, designing a training strategy must also take place with pedagogy in mind.
Reflect upon the desired future of the company, devise a strategy devised to attain it and choose the skills required for achieving it. Don´t forget about meeting the flexibility demands of your employees in terms of format and delivery. Lastly, reflect on how to achieve skills development with pedagogical methods in mind.
There are numerous methods for effective training, but one of our favorite ones at Barco is the AGES model, consisting of four major factors required to retain new information successfully:
- Participants need to be presented with relevant information content to be able to pay Attention at a sustained pace. So make sure to package information in a visual and structured way. Use videos, infographics, high-quality images, polls and interactive whiteboards.
- After learning a new concept, the learner´s own Generation of knowledge is necessary. Learners need to apply the knowledge and reflect on it. How to do that? One way would be to get them into breakout rooms to discuss and practice! That could be a debate, case study or a role-playing business scenario.
- Stimulate positive Emotion. Making learning concepts fun and engaging is key just as much as having an instructor with an upbeat attitude, warm tone of voice and appropriate volume and open body language.
- Last but not least, Spacing is key. Split a learning program into shorter sessions across a longer period of time, so learners have time to accumulate and process it.
4. Technology
